这篇文章，写给那些曾经加入我，后来又离开我，以及正打算加入和已经加入我的朋友们。同时也写给问过我一些创业问题的投资人和行业朋友们。这是一个阶段性的总结，个人性质的，不一定说的都对，但都是真金白银换来的，可能有一定的参考价值。
解放军给我的启示
如果把PLA比作一家公司，那么这会是全世界最稳定团结也是最有战斗力的公司，因为它创造了除了钱以外的所有价值。
军队的用人观是宽进严出，身高、体质、出身背景、学识技术水平等都不是最重要的，最重要的是经过3个月的新兵连训练，你是否变成了一个合格的PLA。
所以在以后的数年内，我的用人观念实际上一直是这个模式，谁都可以来，但最终留下的能得到重用的非常少。当兵有3个月新兵连，工作也有三个月试用期，某种程度上两者是高度相似的。
我要求所有加入公司的新同事，在3个月内必须完成数个标志性事件，用以检验我的眼光以及他的能力。
PLA的用人观还有一大特色就是政工，通过不断地潜移默化的政工工作，让其员具备一种宗教色彩，信仰某种价值，并且为其狂热。
宁要学渣不要学霸
在中国的教育环境下，根本就没什么贵族教育和平民教育，也没什么应试教育和素质教育，说白了学校就是一个公司，他们的目的是为了盈利，教书育人？这个有点扯了。所以，我始终认为，在学校学习越好就说明这个人极有可能越没有创造力和适应力，这个观点貌似片面，但现实中确实如此。
我对学渣的定义不是成绩不好，而是不喜欢学没用的八股，但是却有强悍的自学能力。能够快速学通一个新领域，并且自备方法。那些成绩不好，却依旧上了名校，做了有影响力事情的学渣，是我最喜欢的。他们喜欢突破规则，他们也懂得如何被社会所接受。
没经验比有经验更好
没经验比有经验更好，当然了，只是在特定领域。有的时候经验是最大的包袱，你想做一个很酷的事情，不如找些潜质好的新人。有经验的老鸟，他们总是活在过往的世界里，不愿意创新和进步，对所有新兴事物，他们总是喜欢用过往经验研判新事物的价值。
比如，诺基亚的工程师在看到第一代iPhone的时候，都说这是傻逼手机，没人会买。革命性的事业都是新手干的，朱元璋创立大明王朝之前也没当过皇帝，毛主席革命之前也只是个图书馆管理员。但新手总是比老手做的更好。
工作和生活就是一回事
总有人试图把工作和生活分的清清楚楚。事实上确实如此吗？我举个我自己的例子，我身边结婚的朋友里，有接近一半是通过工作认识了自己的另一半。
生活的物质基础来自工作，工作为我们的美好生活提供了金钱和社交圈。如果你爸爸不在福布斯排行榜上，那你只有通过工作改善生活这一条路可走。
所以，我特别反感别人对我说，在我假期不要打扰我这种话。我相信王思聪都没有胆量说这句话。
假期是个相对概念，只有有工作的人才有假期，没有工作的人天天都放假。这是一种低情商的表现，因为假期处理公事绝对是一个低频事件，用一个低频事件拒绝让别人承认自己的职业道德，是非常不明智的。假期是否可以处理公事，是我检验一个人职业道德的重要标准。
如果你假期我绝对不可以打扰你，那么也请你上班期间不要逛京东和淘宝。
所以说，生活和工作本身就是一回事，没有工作你哪来的生活。人，只有身处社会产生一定价值才可以称为人，才可以有生活。
不要随随便便给股份
不要随随便便给股份，意味着我可能不需要合伙人，只是可能，不是绝对。
尤其是非技术出身的创始人，极其需要可靠的技术合伙人，但事实，很多技术背景的人并不适合成为你的合伙人，他更适合为你打工。
有一种心态叫同理心，很多人持股前和持股后是两种心态，比如，持股前他会按时上下班，持股后他觉得是自己是股东，特权心态就会呈现，每天来的比创始人还晚。而作为创始人大部分时间只能忍。
另外就是在产品和市场的决策上，技术人员成为股东，会干预产品和市场决策，这是很多创始人不希望看到的。我相信大家听过看过很多创业公司创始人之间的扯皮和内斗。这不是谁股份多谁股份少就能决定胜负的。创始人你再牛逼，你手里没有技术没有源代码，只要你稍微惹技术合伙人不高兴，他随时会动产品源代码的主意。
曾经有一件小事发生在我身上，很小很小，但是让我感慨良多。我曾经的一个技术合伙人，因为我买了一个他不喜欢的垃圾桶而闷闷不乐，直到分手前，他才把这件事提出来，让我大跌眼镜。如果他没有股份，他只是员工，我买什么样的垃圾桶关他屁事？
相反，如果给技术人员高薪，起初没有股份，直到彻底了解这个人后，再适当配股，我觉得是最科学的，对非技术出身的创始人而言。
要同伙不要合伙，同伙听起来更酷！
宁要混蛋，不要老好人
我有一个同学，他是我的好朋友，也是我的兄弟，但他显然不匹配他的岗位，事实证明也是如此。
我后来招的94年应届毕业的小女生，都要比他强。
所以有些时候，经验、关系都不重要，最重要的就是他是否认同你，相信你，是否明白此事要躬行的道理。
讨论一万次产品和市场的可行性，不如脱掉裤子挽起袖子狠狠地干一次爽快！败了败的光荣。
新中国成立的时候，没有任何人验证过他妈的项目可行性！世界没空搭理你，他不会给你太多时间让你去讨论可行性。
但是我这个同学，在行业内给人的感觉是极好的，各方面都印象良好。这让我想起最近流行的三字经：然并卵。
对产品和市场的盲目自信，是成功必须的前提。不需要有根据，盲目就行了，盲目的自信也比没有自信要好一万倍。一个老好人，他只会按部就班，谁也不得罪，毫无攻击性，只会守成不会开疆拓土，要你何用？
甚至是，当公司发生信任危机和舆论危机的时候，他不能站在公司一边，居然是处于中立状态。这让人无法想象。对外的时候，无论对错，你都应该站在公司一侧，判定你是否应该站在公司一侧的不是公司是对是错，而是你自己。
但，我依旧拿他当老友。他是否拿我当朋友，那是他的事了。
不要在工资上省钱
曾经我可能会为了成本开出比较低的价码，但现在绝对不会了。在工资上省钱也许是最大的浪费成本。用价值和物质驱动最优秀的人做出最优秀的产品，你的目的实现了。
如果用低廉的价格找到半瓶子不满的人做一般般的产品，你的目的是什么？难道创业是为了省钱么？
现在我的风格是，你跟我要13K，那么好，我给你15K，你把事情给我做好！并且要超出我的预期。
企业文化的中学为体、西学为用
所有成功中国公司的企业文化都是中学为体西学为用。甚至我都觉得中国最开放的时刻就是洋务运动时期，连民国时期都望尘莫及。真正的西学为用应该是有所依托的，所以我喜欢聘用老外，并且愿意用他们的思维建设团队文化。这样我们的团队文化所谓的开放自由就有了依托，不再是口号。
中国文化是具有劣根性的，比如中国人缺失的契约精神，可以在老外身上看到明显的改善，所以我用团队中老外的精神去影响另一部分人，然后再用国人的精神去影响和改造老外。这样我的中学为体、西学为用就会形成为我所用的团队初始文化，以后再多人谁都稀释不了我们这个核心价值观。
做一个让外国员工和中国员工都认同的老板，培育出一个外国员工和中国员工都认同的企业文化，这就是真正的中西合璧吧！
CEO要敢于做坏人
开公司不是做慈善，做CEO也不是要讨所有人开心。
曾经有一个同事对我一直开除人有很大的意见，也许他的出发点是来自于人性的善良。但从公司角度来说，他的善就变成了恶。
善良要发挥在正确的地方才是善良。
你要不停的鼓励强者，淘汰弱者，不停的招人开人。并且歇斯底里地让所有人高速运转。
严格体现在对细节的把握，我会为了得到一个正确结果，短短时间内跟对方有数十封邮件。不达目的誓不罢休。
严格要求每一个人，每一个环节。曾经有人在打听到我是一个很严格的人之后望而却步，表示开多少钱都不来。我想说：您真想多了，对一个不能接受严格和严谨的人来说，开1块钱的工资我都觉得多。
要绝对认同公司价值观
如果一个人只是为了得到一份工作，领一份工资，对于公司的价值观不闻不问，甚至游离。那这个人就不应该属于这家公司。
正因为很多人不明白这个道理，所以大多数人都是平庸的。更可怕的是他们甘于平庸。
在一个公司，能够成为核心骨干或者高层的，必须具备两个硬性条件：绝对认同公司价值观，能力过硬。其中价值观比能力更重要。甚至是某种宗教式的狂热崇拜公司价值观。
不管怎么裁员，这部分人不会失业。不管赚多少钱，这部分人都会有得分。因为我们是同伙。
能经受住魔鬼式的试用期
你价值10K，但我为这个岗位准备了15K，我给你三个月时间，你给我一个交代，做到了就拿走。
别说什么苦累，年轻不吃苦年老就吃屎。
上学时，别人在读书你在寝室睡觉，工作时，别人在加班你在家里睡觉。
多年以后，别人开奥迪用迪奥，你怀疑别人是靠不正当方式得到这一切的。你说你是不是有病。
我花三天时间写了一份行业入门指南，查阅无数资料，甚至是动用了一些关系获得了一些关键数据。我把它打印了数份，发给新来的商务妹子，我告诉她们，这个东西你要在3个月内消化掉，否则走人。有一个妹子第二天就闪人了，另一个妹子，曾经也是个学渣，接受了挑战并且挑战成功，现在我准备给她加工资。
她今年刚毕业，但她的收入已经远远甩开她的同学们了，我相信会甩的更远。因为她不甘平庸。
谁会跟钱过不去，跟工作过不去就是跟钱过不去。所以我觉得不愿意吃一点苦头的人都是傻逼。
我们的外籍同事每天和中国人一样加班拼搏，他已经涨了3次工资，而他加入团队才2个月，团队文化同化了他。我们有超过一半的同事在试用期期间就已经涨了2次工资。我相信这是团队文化的养成结果，价值和物质同时发力，让他们比我更具野心。
我们都没有一个叫做王健林的爹地，我们也没有一个叫做王思聪的老公，所以，还用我说吗？
