11月18日巨人网络董事长史玉柱微博公布，最近砍向巨人网络三板斧，第一板斧就砍向了133名干部，干部总数从160名降为27名；六层的官僚管理层级削为三层。
这天是巨人网络11岁生日，史玉柱把这三板斧称为送给巨人网络的“生日礼物”：除了去中层，第二是战略调整：手游为主、聚焦精品；三文化改造：向陋习开刀，唤回创业激情。
据透露，这133人不是被裁员，而只是从管理岗转到了技术岗，但巨人网络显然是下了决心去掉中间层、实现组织扁平化。组织变革的直接原因往往都是业绩压力，巨人也不例外。
巨人面临的难题是收入过分依赖《征途》（2005年上线）和《征途 2》（2010年上线）两款网游，自其上线以来，累计给公司贡献了60亿元左右的营收，占比超过九成。巨人网络长期以来严重依赖征途两款游戏、移动端乏力的情况已经引起市场担忧。今年前三季度，巨人网络营业收入为15.48亿元，只相当于2014年全年（23.39亿元）的66%。
世纪游轮公告显示，巨人网络预估值为130.92亿元，截至2015年9月30日的净资产为9.72亿元，增值额为121.2亿元，增值率1247%。为了匹配高估值，巨人网络股东承诺：2016年、2017年和2018年，巨人网络扣除非经常性损益后归属于母公司股东的净利润将不低于10亿元、12亿元及15亿元。
高额的业绩承诺，让巨人网络必须变革。一有转型和业绩压力就拿中层开刀似乎成了国内大企业的常规动作，似乎有了危机了，把中层一裁、组织一扁平化、去了中间层组织变革就完成了，但其实组织变平并不是去掉中层这么简单。组织变革从根上说其实是为战略服务的。
拿巨人来说，砍掉的中层的组织变革是适应其战略转型的——他们将从管理岗转到技术岗，去开发游戏，这其实是配合巨人网络全面转向手游业务的战略。
史玉柱把此前的“中心部门制”重组为“工作室制”，每个工作室由核心制作人直接率领；组建创新开发团队，从全公司抽调人手，拓宽产品线，培养挖掘新一代制作人；搭建一个公司级手游协同开发平台，提高单位作战效率，降低年轻制作人的创新门槛。
在这样的构架里，原来的管理者被leader（领导者）取代，而新生的领导者必须同时具备管理和执行的能力，同时他们需要即时地对市场和用户需求进行反馈，做出战略的调整和决策，即史玉柱所说的“权力下放”——下放的其实是战略决策权。所以说，组织变平成为趋势，其实是为适应互联网时代战略塑造方式的转变。
进一步说，去中层的背后，其实是战略塑造、战略决策的方式在发生改变，决策层下降，原来以执行为主要责任的中层变为决策＋执行层，直接面对市场和用户，快速地反馈，试错、调整。
也就是说，过去公司CEO（高层）做战略，战略决定了做组织调整、就开始打仗了，可现在，局势变化快，往哪里打CEO（高层）一个人也看不清了，那就把战略形成和决策的权利下放，去中间层、组织被切小都是适应这样的变化，这样嗅觉灵敏，转身灵活。
比如，比史玉柱的去中层做得更彻底的海尔的组织变革就是这样，海尔到底往哪里去，张瑞敏把问题抛给了公司里每个人，公司干脆变成提供资源的创客平台：“没有上下级”，只有三类人：一类人叫做平台主，是做创业平台的，不是领导，是为大家都能够在这个平台上面成功地创业。第二类人叫小微主，小微是一个微型的创业团队，通常不超过8个人。第三类人叫做创客，就是创业的员工。
在管理学者陈春花看来，海尔的去中间层的变革的困境在于“组织变革”的步伐超越了战略，即海尔在经营战略上是缺少创新的，导致企业成长空间拓展乏力，经营活力与冲动不足，但在组织管理创新上，张瑞敏是步步领先的。
其实，组织扁平化有两个制约因素，一个是减少之后的管理层是否能在管理跨度和管理方式上满足扁平化需求，二是基层员工是否有足够的知识、经验、技能和道德水平担当起足够的授权——海尔和巨人都面临这样的考验。
此外，不论是传统企业海尔，还是做游戏的巨人网络，在战略和组织都面临转型的时候，组织扁平化是否有效取决于战略选择，它们面临的最大问题是能否包容对创新的投入。因为一旦这方面投入不足，对战略的把握可能就不够，比如微软，每年都会在帐上有500亿美元的现金及短期债券的储备——但这样的耐心和能力对于业绩压力巨大的国内企业来说可能恰恰是最缺乏的。
